The Four-Day Work Week and What It Does to Productivity and Pay

The four-day work week has moved from a fringe idea to a serious workplace experiment tested by companies across the world. The concept sounds simple, less time at work for the same pay, but the results depend heavily on how it is designed. Years of trials now offer real data on what happens to productivity, wellbeing, and pay when the working week shrinks.

The most common version is known as the 100:80:100 model, meaning 100 percent of pay for 80 percent of the time, in exchange for 100 percent of the output. Other variations exist, including five six-hour days, nine-day fortnights, or half days on Friday. According to Debbie Bailey, co-CEO of 4 Day Week Global, the term now covers any form of reduced hours, with the right setup varying from business to business.

How Dubai is testing the four-day work week

The UAE offers one of the region’s clearest examples of the model in practice. Dubai has introduced a four-day work week and reduced hours for public sector employees under its Our Flexible Summer initiative, running from June 29 to September 10, 2026. It is the third consecutive year the emirate has applied the summer program, and this year it covers all government entities.

The initiative splits government employees across two models. Under the first, employees work eight-hour days from Monday to Thursday and take Friday off, creating a four-day week. Under the second, they work seven-hour days from Monday to Thursday and four and a half hours on Friday.

Government entities may also apply remote working and flexible hours based on operational needs. According to Abdullah Ali bin Zayed Al Falasi, Director General of the Dubai Government Human Resources Department, the program has shown that employee wellbeing and quality of life do not come at the expense of performance.

The wider UAE has moved steadily toward flexible work. The federal government switched to a four-and-a-half-day week in January 2022, and Sharjah made a full four-day week permanent that same year. A Dubai government survey released in November 2024 found that flexible hours and remote work would significantly reduce peak-hour road traffic, and a UAE government white paper published in early 2025 set out the benefits of flexible and remote working for both public and private entities.

What the evidence says about four-day work week productivity

The research so far has reported consistent results. A peer-reviewed 2025 study published in Nature Human Behaviour, based on 2,896 employees across 141 organizations in Australia, the US, Canada, Ireland, New Zealand, and the UK, recorded improvements in burnout, job satisfaction, mental health, and physical health after trials. The study identified three main drivers behind the gains: better self-reported work ability, reduced sleep problems, and decreased fatigue.

Individual pilots reported measurable results across productivity, revenue, and retention:

  • A UK pilot program run with 4 Day Week Global recorded a 71 percent drop in employee burnout.
  • The same UK trial found revenue increases of up to 35 percent over a six-month period.
  • Microsoft Japan reported a 40 percent productivity boost during its four-day week experiment.
  • A police department in Golden, Colorado, saw overtime costs fall by nearly 80 percent and resignations halve after introducing the model.

While the model began among knowledge workers, manufacturing firms and shift workers have started testing it too.

How the four-day work week affects productivity and pay

The central finding across trials is that pay stays the same while hours drop, provided output holds. That outcome depends on companies redesigning how they operate rather than simply removing a day.

Australian health insurer Medibank offers a detailed example. It launched a 100:80:100 trial with 250 employees in November 2023, then expanded it to 500 after early results. The reported outcomes included:

  • Performance outcomes stayed stable across the trial.
  • Unplanned absence among frontline staff fell by a third.
  • Employee sleep improved by almost 30 percent.
  • Overall health rose by 16.3 percent.
  • Work-life balance improved by 31.4 percent.

Kylie Bishop, a Medibank group lead, said the gains came from shifting long-established habits and staying disciplined, including rethinking whether meetings were necessary and who needed to attend. Wayne Bemet, a Queensland financial adviser who built his firm on a four-day model from the start, said his small team had helped more than 2,000 veterans, with business up 35 percent year on year, and that he had lost only two employees in eight years.

Why the four-day work week does not always work

The model does not succeed in every case, and the reason usually comes down to preparation. Bailey said businesses often turn the tap on too quickly without doing the design work first. Reduced hours cannot succeed, she noted, without business process improvement beforehand to remove low-value work.

That redesign is where much of the reported value lies, even for companies that never adopt the shorter week permanently. Some organizations go through the planning process and choose not to proceed, yet still use it to improve workflows and efficiency. According to Bailey, the process identifies gaps in an organization and gives it the chance to address them.

The evidence from these trials suggests the four-day week can maintain both pay and output when it is preceded by process redesign that removes low-value work. Where that groundwork is absent, trials are more likely to struggle. Across the studies and company examples, the common factor in successful cases is a change in how work is organized rather than a reduction in days alone.
